The Current Interview Format is Dead and Here’s Why
Forty-five minutes, a vibe check, and a templated no is not a talent system. It is a habit.
The current interview format is a ritual. It survives because it is familiar, cheap to run, and easy to defend in the moment. It dies the first time you look at the people it let in — and the people it kept out.
Walk through it. A resume screen that rewards polish. A conversation that rewards people who are good at conversations. A few hypotheticals. “Tell me about yourself.” “What’s your greatest weakness.” A panel that compares notes on who they liked. Then an offer, or a polite decline that could have been written before the meeting started.
That process selects for people who interview well. It is very bad at selecting people who can do the work. I have watched it happen thousands of times, with hiring managers who are smart, busy, and convinced they have a feel for talent. Feel is not a method. Feel is how teams keep hiring people they like.
In my TEDxCharlotte talk, How to Interview and Find a Rockstar, I make the case for an experience-based interview. You define the job in terms of the work, not the persona. You ask every candidate for evidence of that work. You score the evidence against the same bar. You make the decision from a record you could show to someone who was not in the room.
Is it slower in the first week? Yes. Is it faster than a wrong hire, a PIP, and a backfill? Also yes.
The format is dead because the conditions that made it look like it worked are gone. Roles are more specialized. Teams are smaller. The cost of a miss is visible. Candidates can smell a vibe check from the first question, and the ones you most want will not perform for it.
You do not need a new personality. You need a consistent, measurable interview built around the job. That is the whole argument. Everything else is decoration.
